The Mediating Role of Playful Work Design in the Relationship between Quality of Work Life and Job Creativity among Employees of Non-Governmental Organizations (NGOs) in the Northern Borders Region

Abstract

 

This paper analyses the mediating role of Playful Work Design (PWD) in the relationship between Quality of Work Life (QWL) and Job Creativity (JC) among employees of non-governmental organizations (NGOs) in the Northern Borders Region of Saudi Arabia. A quantitative cross-sectional design was employed using a structured questionnaire consisting of 33 items, which was distributed via census sampling to 189 employees, yielding 148 valid responses (response rate = 78%). Data was analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) through SmartPLS 4. The findings indicated that QWL exerted a strong positive effect on PWD (β = 0.517, p < 0.001), and that PWD also exerted a strong positive effect on JC (β = 0.343, p < 0.001), whereas the direct effect of QWL on JC was weak (β = 0.187). Mediation analysis confirmed that PWD partially mediates the relationship between QWL and JC (indirect β = 0.345), accounting for 41.5% of the variance in job creativity. The results highlight the strategic importance of integrating playful design practices with quality-of-work-life initiatives to foster creativity in non-profit organizations, particularly within emerging institutional contexts aligned with Saudi Vision 2030.
