تصميم العمل المرح وسيطاً بين جودة الحياة الوظيفية والإبداع الوظيفي دراسة تطبيقية على الجمعيات الأهلية بالحدود الشمالية

هدفت هذه الدراسة إلى اختبار الدور الوسيط لتصميم العمل المرح في العلاقة بين جودة الحياة الوظيفية والإبداع الوظيفي لدى العاملين في الجمعيات الأهلية بمنطقة الحدود الشمالية في المملكة العربية السعودية، وذلك في ضوء توجهات رؤية المملكة 2030 الرامية إلى تعزيز دور القطاع غير الربحي، وتحسين كفاءة موارده البشرية. اعتمدت الدراسة المنهج الوصفي التحليلي، واستخدمت استبانة مكونة من (33) عبارة، وُزِّعت بأسلوب الحصر الشامل على مجتمع البحث البالغ (189) موظفاً، وأسفر ذلك عن (148) استبانة صالحة للتحليل، بمعدل استجابة بلغ (78%). وجرى تحليل البيانات باستخدام نمذجة المعادلات الهيكلية المعتمدة على المربعات الصغرى الجزئية (PLS-SEM) عبر برنامج SmartPLS 4أظهرت النتائج وجود تأثير إيجابي معنوي لجودة الحياة الوظيفية على تصميم العمل المرح (β = 0.517)، وتأثير إيجابي لتصميم العمل المرح على الإبداع الوظيفي (β = 0.343). كما تبين أن تصميم العمل المرح يتوسط جزئياً العلاقة بين جودة الحياة الوظيفية والإبداع الوظيفي (β = 0.345؛ غير مباشر)، حيث فسر النموذج نحو 41.5% من التباين في الإبداع الوظيفي. وأكدت النتائج أهمية تبني ممارسات تنظيمية تعزز جودة الحياة الوظيفية، وتدعم تصميم العمل المرح، مما يسهم في تنمية الإبداع الوظيفي بالمنظمات غير الربحية، وتحقيق مستهدفات التنمية المؤسسية المستدامة.
